What could happen is younger people (refugees and migrants, for example) coming in to make up the shortfall, assuming those countries are willing to accept the immigrants. Staying in the EU also makes it easier for citizens of one country to work in another, such as Spaniards working in France. Separating from the EU and/or the Schengen Zone makes such mobility a lot more difficult.
There are old people in the UK and Germany, too, by the way.
